Chaque forum international, chaque rapport de bailleur, chaque plan national de d\u00e9veloppement inclut d\u00e9sormais ses engagements sur la promotion des femmes. Les chiffres sont l\u00e0 : plus de 40 % des micro-entrepreneurs en Afrique subsaharienne sont des femmes.<\/p>\n<p>Mais entre les bonnes intentions et les transformations r\u00e9elles, il y a un gouffre que les praticiens du d\u00e9veloppement connaissent bien. Cet article n&#8217;est pas sur les discours. Il est sur les pratiques \u2014 celles qui fonctionnent vraiment sur le terrain africain.<\/p>\n<p>&nbsp;<\/p>\n<h2><strong><b>1. Ce que les donn\u00e9es disent en 2026<\/b><\/strong><\/h2>\n<p><strong><b>C\u00f4t\u00e9 progr\u00e8s :<\/b><\/strong><\/p>\n<ul>\n<li>La proportion de femmes dans les instances dirigeantes des OSC en Afrique de l&#8217;Ouest a progress\u00e9 de 12 points entre 2018 et 2025.<\/li>\n<li>Le nombre de femmes b\u00e9n\u00e9ficiaires de programmes de formation en leadership a \u00e9t\u00e9 multipli\u00e9 par 4 en dix ans.<\/li>\n<li>Les PME dirig\u00e9es par des femmes montrent une r\u00e9silience financi\u00e8re sup\u00e9rieure aux moyennes sectorielles dans plusieurs pays de la sous-r\u00e9gion.<\/li>\n<\/ul>\n<p>&nbsp;<\/p>\n<p><strong><b>C\u00f4t\u00e9 obstacles persistants :<\/b><\/strong><\/p>\n<ul>\n<li>Le plafond de verre organisationnel reste solide : les femmes acc\u00e8dent aux postes de direction interm\u00e9diaire, rarement aux postes de gouvernance strat\u00e9gique.<\/li>\n<li>L&#8217;acc\u00e8s au financement des entreprises f\u00e9minines reste structurellement in\u00e9gal \u2014 un \u00e9cart de 20 \u00e0 30 % en moyenne sur les conditions de cr\u00e9dit.<\/li>\n<li>Les charges domestiques non partag\u00e9es limitent encore fortement la disponibilit\u00e9 des femmes pour les formations longues et les r\u00e9seaux professionnels.<\/li>\n<\/ul>\n<p>&nbsp;<\/p>\n<h2><strong><b>2. Les trois pratiques qui transforment vraiment<\/b><\/strong><\/h2>\n<p>Dans notre exp\u00e9rience de terrain \u2014 plus de 20 ans d&#8217;accompagnement d&#8217;organisations en Afrique francophone \u2014, trois pratiques se distinguent syst\u00e9matiquement comme transformatrices.<\/p>\n<h3><strong><b>Pratique 1 \u2014 Le mentorat structur\u00e9 entre pairs<\/b><\/strong><\/h3>\n<p>Le mentorat \u00ab classique \u00bb (une femme exp\u00e9riment\u00e9e accompagne une femme d\u00e9butante) a montr\u00e9 ses limites : il reproduit souvent des sch\u00e9mas hi\u00e9rarchiques et reste peu adapt\u00e9 aux contextes africains o\u00f9 les r\u00e9seaux de confiance sont fondamentaux.<\/p>\n<p>Le mentorat entre pairs \u2014 groupes de 5 \u00e0 8 femmes en phases comparables de leur parcours, avec un facilitateur externe \u2014 produit des effets bien sup\u00e9rieurs. Il cr\u00e9e de la solidarit\u00e9 horizontale, r\u00e9duit l&#8217;isolement du leadership f\u00e9minin, et g\u00e9n\u00e8re des r\u00e9seaux professionnels durables.<\/p>\n<h3><strong><b>Pratique 2 \u2014 La formation en leadership ancr\u00e9e dans le r\u00e9el<\/b><\/strong><\/h3>\n<p>Les programmes de leadership f\u00e9minins import\u00e9s \u00ab cl\u00e9 en main \u00bb depuis l&#8217;Europe ou les \u00c9tats-Unis \u00e9chouent souvent \u00e0 produire des r\u00e9sultats durables. Ils parlent de \u00ab work-life balance \u00bb dans des contextes o\u00f9 la vraie question est : \u00ab Comment r\u00e9ussir ma vie professionnelle tout en assumant mes responsabilit\u00e9s familiales et communautaires ? \u00bb<\/p>\n<p>Les formations efficaces partent du contexte r\u00e9el : les contraintes de mobilit\u00e9, le rapport \u00e0 l&#8217;autorit\u00e9 dans les cultures locales, les strat\u00e9gies concr\u00e8tes pour n\u00e9gocier des espaces de prise de d\u00e9cision dans des organisations \u00e0 dominante masculine.<\/p>\n<h3><strong><b>Pratique 3 \u2014 L&#8217;int\u00e9gration du genre dans les syst\u00e8mes organisationnels<\/b><\/strong><\/h3>\n<p>Le leadership f\u00e9minin ne peut pas reposer uniquement sur les femmes elles-m\u00eames. Les organisations qui r\u00e9ussissent \u00e0 cr\u00e9er de vraies dynamiques d&#8217;\u00e9quit\u00e9 ont syst\u00e9matiquement travaill\u00e9 sur leurs politiques internes : recrutement sans biais, syst\u00e8mes de promotion transparents, politiques de conciliation et de flexibilit\u00e9.<\/p>\n<p>Cela n\u00e9cessite un travail de diagnostic organisationnel et de changement institutionnel \u2014 pas seulement des formations destin\u00e9es aux femmes.<\/p>\n<p>&nbsp;<\/p>\n<h2><strong><b>3. Former une femme brillante dans une organisation qui ne lui laisse aucun espace de d\u00e9cision est au mieux insuffisant, au pire contre-productif.<\/p>\n<p>&nbsp;<\/p>\n<p><strong><b>Conviction 3 : \u00a0<\/b><\/strong>Les hommes font partie de la solution. Les programmes de leadership f\u00e9minin qui excluent les hommes des dynamiques de changement obtiennent des r\u00e9sultats limit\u00e9s dans le temps.<\/p>\n<p>&nbsp;<\/p>\n<h2><strong><b>4. Les leviers \u00e0 activer d\u00e8s aujourd&#8217;hui<\/b><\/strong><\/h2>\n<p>Voici les actions concr\u00e8tes que votre organisation peut engager en 2026 :<\/p>\n<ol>\n<li>R\u00e9aliser un audit genre de votre organisation \u2014 donn\u00e9es disaggreg\u00e9es par sexe sur les postes, salaires, formations re\u00e7ues et promotions.<\/li>\n<li>Int\u00e9grer des cibles genre dans vos plans strat\u00e9giques \u2014 avec indicateurs mesurables et responsables d\u00e9sign\u00e9s.<\/li>\n<li>Investir dans des programmes de mentorat entre pairs pour vos cadres f\u00e9minins.<\/li>\n<li>Former vos managers (hommes et femmes) sur les biais inconscients et les dynamiques de pouvoir.<\/li>\n<li>Mesurer et capitaliser les r\u00e9sultats \u2014 documenter les progr\u00e8s pour les valoriser aupr\u00e8s de vos partenaires et bailleurs.<\/li>\n<\/ol>\n<p>&nbsp;<\/p>\n<h2><strong><b>Conclusion<\/b><\/strong><\/h2>\n<p>Le leadership f\u00e9minin en Afrique en 2026 n&#8217;a plus besoin de l\u00e9gitimation th\u00e9orique.
